Most importantly I try to work with people who feel they're in the right line of work and are driven to perform well in their career more easily.

We Don't Have the Need or Urgency!
...yet. The thing is, you probably do but may not realise what your competition are up to. You'll know things are changing so fast in business right now. Change is fast, and so your people are always new to something. Beginners in any important area must get up to speed fast to be competitive. Those who get there fastest and most effectively have the edge. It might be what knocks your organisation back relative to your competitors. Your learning and performance situation IS urgent, right now. Fast learners can 'learn' (and then apply/perform) their way out of a bad situation into a good one. What is most urgent to you right now? Next ask what needs to be learned and put into action in order to deal with this. What if it could be learned and applied faster and more effectively? The time to make that possible, is right now.
The other thing to keep in mind is that as their employer, it's your obligation to help your people learn how to grow and deliver more value so that they can earn more rewards that are important to them personally (not necessarily money). If you don't fulfill this obligation, they will leave you for another organisation. Unless you're doing that now - helping them learn how to get what they want through their work - they probably already have one eye open on other job offers. That's urgent and important to deal with.
